Your CNC req has been open too long. You posted it. You got resumes. Most of them cannot dial in a setup. Few can hold a tolerance on a first article.

Machine shops everywhere are in the same spot. The people who can read a print, pick a tool, and run a part are aging out. The Bureau of Labor Statistics projects a 2 percent drop in machinist and tool and die jobs. That covers 2024 to 2034. It also projects about 34,200 openings a year. Nearly all of those openings come from people retiring or leaving the trade. The work is not going away. The bench is just getting thinner.

There is a pool most shops never search. The military runs machine shops. Real ones. Lathes, mills, surface grinders, calibration labs, and print rooms. Service members spend years making parts to spec. A ship at sea cannot wait on a supplier.

Which military jobs actually run lathes and mills?

Job titles on a military record can mislead you. Some sound like machining and are not. Some sound like nothing and are exactly what you need.

These are the codes that put real chips on the floor. Each one has a career page with the full duty picture.

Do not screen on the word "machinist" alone

A Navy Machinist's Mate is usually an engineering plant operator. Steam, pumps, valves, and auxiliary machinery. Great mechanical hands, but often no machine shop time. The machine shop rate is Machinery Repairman. Read the duties, not the title.

How do you read a military record for machining signal?

Most of these resumes will not say CNC on line one. The signal is buried in duty language. You are looking for six things.

Print and drawing time. Look for words like blueprint, technical drawing, schematic, or spec sheet. If they made a part from a drawing, they can read yours.

Manual machine hours. Lathe, mill, surface grinder, drill press, and bandsaw all show up in military shop language. Manual depth is the hardest thing to teach. It is also the most common thing in this pool.

Measurement work. Micrometers, calipers, dial indicators, bore gages, and height gages. Anyone who talks about gage checks or inspection records has been held to a number.

Tolerance discipline. Phrases like within spec, to print, first article, or rejected part all count. So does any mention of scrap or rework tracking.

Quality paperwork. Military shops document everything. Look for quality assurance records, inspection sign-off, maintenance logs, or calibration records. That habit transfers straight to an ISO or AS9100 quality system.

Shift and safety habits. Watch rotations, lockout tagout, hearing protection, and hot work permits. These people already work nights and follow a written procedure.

What a keyword screen sees

"MR2, ship's machine shop. Fabricated repair parts per NAVSEA drawings. Maintained tool crib and gage calibration log. Qualified shop supervisor."

What it actually means

Manual lathe and mill machinist who made parts from engineering drawings with no vendor backup. Ran gage control and tool inventory. Led a shop crew. Give them a control class and you have your second-shift setup hand.

Applicant tracking software will not do this for you. It ranks resumes by keyword match. It does not reject anyone on your behalf. Say a strong candidate wrote "fabricated repair parts" and never typed "CNC machining". That resume can sink to the bottom of your list. What do they bring, and what do they still need to learn?

Be honest with yourself about the gap. It saves you a bad hire and it saves them a bad start.

Some military shops do run CNC equipment. Many do not, or run one machine with limited hours on it. So do not assume either way. Ask.

The gap that matters is controls and programming. The metal part they already know. A person who has cut a part on a manual Bridgeport knows feeds, speeds, and workholding. They know what a tool sounds like when it is wrong. Teaching that person a Haas or Fanuc control is weeks of work. Teaching a control-only operator how metal behaves takes years.

How should you write the CNC req so the right person finds it?

Most machine shop job posts are written for people who already work in machine shops. That is why the same small pool keeps applying.

Five changes open it up.

Name the machines and the controls. Write Haas, Mazak, Okuma, Fanuc, or Siemens by name. Veterans search on equipment, not on job families.

Split operator from setup from programmer. One post that asks for all three scares off good operators. It also drags in programmers who will not run parts.

Say the tolerance band. "Plus or minus .0005 on aerospace parts" tells a candidate more than "precision machining" ever will.

Drop the degree line if the job does not need one. A four-year degree line on a setup job cuts out almost this whole pool for no reason.

Add the military words. Put machinist, machinery repairman, allied trades, metals technology, and calibration into the post. Those are the words on their records. Our guide on writing a job description that attracts veterans has the full pattern.

One more thing. Say the shift out loud and say what it pays. This pool does not flinch at nights or weekends. Many prefer them. We cover that in recruiting veterans for shift and overnight work.

What screening questions separate depth from keywords?

Anyone can put CNC on a resume. These questions find out fast whether the hands are real. Ask them on the phone, then confirm on the floor.

1 Walk me through your last part
Material, workholding, tools, and how they checked it. Real machinists tell this story with their hands.
2 Tightest tolerance you have held
Then ask how they measured it and how often they checked. The follow-up is where the truth lives.
3 A part came out oversize. What now
You want tool wear, offsets, or a fixture check. You do not want "I would tell my supervisor" and nothing else.
4 Which controls have you touched
Ask what they did on it. Loading a program is not the same as editing offsets or proving out a new job.
5 Hand them a print at the machine
Ask for a setup plan out loud. Twenty minutes on the floor beats an hour in a conference room.

Watch the language too. Many veterans answer in "we" because that is how they were trained to talk. Push gently for what they personally did. Our guide to interviewing a veteran candidate covers that habit in more detail.

Can an apprenticeship close the controls gap?

Yes, and it is the cleanest fix for a shop that keeps striking out on finished CNC talent.

A registered apprenticeship lets you hire the hands you found. You build the controls skill on your own floor. The apprentice works and earns from day one. You write the on-the-job hours and the classroom instruction into your program standards. Then a registration agency approves them against the federal minimums. The Department of Labor apprenticeship program has the sponsor rules and the standards to copy.

Two reasons this fits veterans specifically. First, they are used to a graded qualification path. Military shops usually run one. Second, their GI Bill may help pay them. Get your program approved by your state approving agency for VA education benefits. Then a veteran may be able to draw GI Bill money during the apprenticeship. That adds income on top of your wage. That makes your starting rate go further without costing you more.

Good machinists know other good machinists. Veterans stay in touch with their shop.

Where do you actually find these candidates?

Four channels work for a machine shop. You do not need all four. Pick two and work them.

SkillBridge. Service members in their last few months can do an industry internship while still on active-duty pay. Approval is not automatic. A field grade commander has to authorize it in writing. An accepted candidate has already cleared a bar. You get a long working tryout at low cost, then make an offer before they separate. Start with how to become a SkillBridge host company.

Base transition offices. Most installations run one. Call the one nearest your plant and ask for the transition counselor. It costs nothing.

State workforce and veteran employment reps. Every state gets federal Labor Department money for this. It pays staff whose whole job is placing veterans. Part of that job is helping employers fill seats. The Department of Labor VETS employer page lists the programs and contacts.

What should you not assume about a veteran machinist?

A few honest cautions. They will save you time.

Do not assume CNC experience. Some have years on it. Some have none. The record often will not say. Ask directly and be fine with either answer.

Do not assume a certification. Military schools are real training, but they may not hand out a civilian credential your customers recognize. Treat the training as skill evidence and let a test on your floor settle it.

Do not assume they want to supervise. Many led people in uniform and now want to run a machine in peace. Ask what they want before you slot them.

Do not assume every veteran is a fit. Screen them like anyone else. Some will be excellent. Some will not. The pool is worth searching because it is deep and underworked, not because service guarantees anything.

A note on hiring tax credits

The Work Opportunity Tax Credit is a hiring credit for employers. It covers certain groups, including some veterans, when it is authorized. It expired at the end of 2025 and is not available for 2026 hires unless Congress renews it. Hires made in 2025 may still qualify. Congress has renewed it after past lapses. Check current status with the Department of Labor and the IRS. Do not budget for it until then.

Start with one hire

You do not need a veteran hiring program. You do not need a recruiter or a new budget line. You need one open req and a different place to look.

Pick your hardest seat. Second-shift setup, or the inspection bench nobody wants. Rewrite the post with the machines named and the military words added. Then search a pool that is not already picked over by every other shop in your county.

One good hire proves the model. It also brings referrals. People who came up in a military shop stay in touch with each other.
